Soft skills in pharma job posts: what 126 pharma companies actually ask for

What soft skills appear most in pharma job descriptions? Accountability appears in 65% of posts, Collaboration in 63%, and External Relations in 47%, based on 4,920 LinkedIn listings from 126 large biotech and drug companies mapped to the WiseWorld PowerWheel (44 skills in six groups). The picture changes sharply by employer. Compare your wording with the companies competing for your talent, then check whether your interview asks candidates to demonstrate the same behaviours.

About this data story

Think about the last pharma job post you wrote or read. It may have made the lab work very clear, then asked for a "strong communicator" or a "natural leader." But would a candidate know what that looks like on a normal Tuesday in the role?

That is the question we wanted to answer with data. We read 4,920 LinkedIn job posts from 126 biotech and drug companies with 5,000 or more employees. As you read, keep your own job posts in mind: which soft skills do you name clearly, and which do you leave for candidates to guess?

We read posts from 126 companies, but they did not contribute equally. CSL wrote 983 posts and Thermo Fisher wrote 661. Together that is one third of the sample (1,644 of 4,920). The six biggest employers wrote 47% of all posts. When a chart says "market average," it mostly reflects how those large employers write, not every pharma company in equal measure. Section 4 compares six employers side by side so you can match your posts against a specific rival, not a blended average.

We also used the same approach as our European software engineer job post study (563 posts across ten capitals). That lets you see whether a pattern is specific to pharma or simply common in job posts everywhere.

What showed up in 4,920 job posts

Let's make the counting clear. For every full job description, we checked whether it named each of the 44 PowerWheel skills. "Mentoring junior staff" counts as Coaching. "Working with the quality team and clients" counts as External Relations. A skill either appears in the post or it does not. We are measuring what employers write, not how important each skill is once someone starts the job.

Six headline findings from the sample:

The PowerWheel below shows which skills employers named most often. Start with the full market view, then switch to CSL, Thermo Fisher, or Merck. The farther a skill sits from the centre, the more often that employer's posts named it.

The wheel shows 44 individual skills. The chart below rolls them into six categories and averages how often each group appears across all posts. Leadership leads at 27.6%, then teamwork at 21.2%. Communication and thinking skills sit lower as groups, even when specific skills inside them still rank high on the wheel.

Category averages blend skills together. The table below lists the top 15 individual skills by share of posts. Accountability ranks first at 65%, Collaboration second at 63%, and External Relations third at 47%. External Relations is especially pharma-shaped: it barely appeared in our European software engineer study. A high share means often named in the text, not most important once someone starts the job.

At the far edge of the wheel sit skills employers rarely name. The table below lists every PowerWheel skill that appears in fewer than 2% of posts. Persistence, Conflict Resolution, and Learning Strategies each show up in about one in a hundred listings. Low mention often means assumed, not optional.

Why job posts stay vague

Many posts name soft skills often, but describe them with vague phrases you could paste into almost any job ad, like "strong communicator" or "natural leader." Others pack long lists into a single post. Section 2 counted which skills appear. Here we look at the wording candidates actually read on LinkedIn. Your interview scorecard is not in this dataset.

Employers often keep the public post broad on purpose: shorter, brand-safe, or careful not to tip the interview. Candidates never see your sharper internal version. They apply and prepare from the vague one. In experiments with real job posts, fuzzy requirements made people feel more deserving of the role and higher pay, because they could picture themselves fitting in (Kappes et al., Journal of Applied Psychology, 2019). That can widen the funnel, but not toward the people who match what you hire for.

If you spell out the work, candidates may feed it to an AI and rehearse it. The trigger is describing a scene, not being specific. "You will present data to a sponsor, take their pushback, and come back with a plan" is a roleplay prompt any chatbot can drill. A standard is different: "QA approves your deviation summaries without asking for a second meeting" states the bar you are hired to meet. Publish the standard. Keep the interview scene, the data you hand candidates, and your scoring notes private.

Long lists do not help either. Merck names 11 soft skills in an average post in this sample. When the list gets that long, candidates skim, latch onto familiar words at the top, and miss the lab habits that matter lower down (Chapman et al., 2005). Before you publish, pick the three skills that matter most in year one and write one sentence for each about what good looks like on the job: the work, not the interview script.

If your public post promises leadership but the job is mostly hands-on lab work, not managing people, the people you want may opt out before you ever open the scorecard (Uggerslev et al., 2012, a review of 108,632 applicants).

The table below takes seven real lines from posts in this sample and does the translation. The middle column names the PowerWheel skills each label is standing in for. The right column states the standard behind it: a bar the person has to meet, not a situation they can practise answering.

The bottom of the PowerWheel tells a different story. The five least-named skills in this sample each appear in fewer than one in a hundred posts. Low mention often means assumed, not optional: tense release calls still need Conflict Resolution, vendor delays still need Persistence, even when the post never says so. If a quiet-ring skill defines success on your team, your candidates may never know it from the post alone.

How top employers write soft skills differently

Here is where the average stops being useful. The sample covers 126 employers, but the six with the most posts tell six very different stories. Think about the company your candidates also apply to. Which of these styles feels closest to the one they will see there?

CSL (983 posts, one in five in the sample) keeps its posts short, naming 4.4 soft skills on average. Leadership appears in 85% of listings; communication appears in only 16%. In other words, candidates see "lead" often but get less help understanding how to explain a result to the quality team or a sponsor.

Thermo Fisher Scientific (661 posts) takes the opposite approach: 9.1 soft skills per post, client work in 94%, and communication in 82%. These are detailed posts. That can be helpful, but it is worth checking whether your own list tells candidates what to do or simply gives them more words to scan.

Merck writes the longest lists, at 11.2 soft skills per post. Eurofins stands apart on leadership, naming it in 45% of posts versus 85% at CSL. Roche and Johnson & Johnson sit between those two ends.

Those writing styles are not just about list length. They also change which kinds of soft skills get named at all. The heatmap below rolls the 44 PowerWheel skills into six groups and compares CSL, Thermo Fisher, Merck, and the market average. Read across a row to see where each company puts its emphasis. CSL names teamwork skills in only 6% of posts and communication skills in 3%. It lights up only on leadership. Thermo Fisher and Merck stay warm across every column, naming skills in every group at well above the market rate in most.

Their posts read like a full profile of how to behave, not a single headline skill.

List length is only one view. The table below puts all six employers side by side: how many posts each wrote, how many soft skills they name per post, and how often they mention communication, leadership, and client work.

Seniority, work setup, and role family shape the language

Look at one of your entry-level job posts. Does it ask candidates to lead? In this sample, it often does.

Leadership language rises with seniority, as you would expect. But it never disappears at the start: posts targeting zero to two years of experience name it 58% of the time. That rises to 83% at five to ten years and 98% at ten plus. Communication and teamwork follow the same ladder, but from a lower starting point: teamwork appears in only 29% of entry-level posts versus 94% at ten plus years.

Some of that may be the job. Some may be wording copied from a senior template. We did not check every line in every post, but when 58% of entry-level listings still name leadership, many candidates with zero to two years of experience are reading manager-style language. Ask whether your post describes year-one work, or a senior version of the same title.

Figure 4a groups the same posts by years of experience on LinkedIn. Leadership climbs steadily. Communication rises through mid-career, then levels off. Teamwork jumps most between entry and the two-to-five-year band. That gap matters: early-career candidates see "lead" before they see much about cross-team work.

Percentages are only half the picture. Figure 4b counts how many posts sit in each band (out of 4,920 in total).

1,281 posts target zero to two years of experience. 1,522 target two to five years. Combined, that is 2,803 posts, or 57% of the sample. Only 763 posts (16%) ask for ten plus years. Most candidates are reading junior and mid-career listings, not executive ones. When leadership appears in most entry-level posts, that is everyday market language, not a fringe quirk.

Work setup adds a second layer. Hybrid and remote posts name more soft skills on average than on-site posts (10.1 and 9.7 versus 6.9). Figure 4c shows which skills shift. Collaboration and communication appear in about nine in ten remote and hybrid posts, but only about half of on-site posts. On-site listings lean more on leadership and ownership language instead. When people are not in the same building, employers spell out how to work together. On-site posts often assume candidates can infer it.

Role family shifts the emphasis again. The table below groups posts by job type. Sales posts lead on client work (96%). Manager posts lead on leadership (93%). Scientist and lab posts name leadership in 73% of listings, not far below manager posts. A bench role can still read like a leadership role on paper.

Pharma vs software: same wheel, different shape

What changes when you move from software hiring to pharma? Both studies use the same WiseWorld PowerWheel: 44 skills in six groups, counted from full job description text. Same wheel, two very different hiring conversations. For the software side of this comparison, see our European software engineer study (563 posts).

Software posts lead with collaboration (81%) and task mastery (70%). Pharma posts lead with accountability (65%) and collaboration (63%), but external relations language dominates the gap: 47% of pharma posts name it versus 2% of software posts. Task mastery runs the other way: 70% in software, 21% in pharma. Software employers spell out delivery; pharma employers often assume people know the lab rules.

Not everything changes. Accountability sits within four points in both captures (65% pharma, 61% software). Initiative is close too (43% versus 37%). The point is not that either sector is right. It is that candidates see a very different picture of what the work demands.

A limit on this comparison: these are two separate captures (4,920 pharma posts from late July to August 2026 and 563 European software posts from our July study). The gaps describe how these two sectors write in those samples, not a universal rule about hiring.

The table below ranks the ten largest gaps across all 44 PowerWheel skills. The two extremes sit at opposite ends of the same wheel. Task mastery appears in seven in ten software posts but only two in ten pharma posts: delivery and ownership language that software employers spell out and pharma often leaves implied. External relations runs the other way, named in nearly half of pharma posts and in almost none of the software sample. Read the remaining rows for skills where one sector still leads by a wide margin, and a few where the gap is smaller than the headline pair suggests.

What job posts look like in the AI era

Every post in this sample was published in late July and early August 2026, four years after ChatGPT launched. We did not re-scrape the same employers from 2019, so this is not a before-and-after test. It is a snapshot of how large pharma employers write now, in an era when both sides of hiring use generative AI.

Roughly seven in ten job seekers now use generative AI on applications and interview prep (Indeed Hiring Lab, 2025 to 2026). Employers respond with more automated filtering and, often, broader public wording that is harder to rehearse against. Candidates paste posts into chatbots and ask whether they fit. Three patterns visible in this capture:

1. List length varies a lot between employers. Merck names 11.2 soft skills per post on average. CSL names 4.4. Both are large pharma companies, but Merck's posts read like long checklists and CSL's read like short ones. We cannot prove from this snapshot alone that AI caused the longer lists. Both styles coexist now. Long lists are hard to read. Candidates skim, spot familiar words like "leadership," and miss the specific lab or quality work further down the page (Chapman et al., 2005).

The chart below shows average list length at the six largest employers in the sample.

2. Posts bundle the same persona, not distinct skills. Leadership, ownership, and client language rarely appear alone. They travel together in more than half of listings. We cannot prove from this snapshot that AI created that pattern. But in an AI-assisted hiring market, bundled wording is easier to copy into many posts, and easier for candidates to mirror back in applications. The result is the same generic profile on both sides, with less signal about what makes one role different from the next. The table below lists the skill pairs that most often appear together.

3. Wording stayed vague on purpose. Lines like "high-energy self-starter" and "strong communicator" could come from any sector's AI prompt. Section 3 explained why many teams keep public posts broad: a scene in the post can be rehearsed with AI before the interview; a standard cannot. In an AI-assisted hiring market, that tradeoff matters more, not less.

What did not shift in this sample: the skills named most often on the PowerWheel are still Accountability (65%) and Collaboration (63%). AI did not invent new soft skills. It may have made it cheaper to repeat the same generic ones. That is a plausible read, not something we measured directly.

How to write a clearer pharma job post

This study read public LinkedIn posts only. We cannot see your scorecard or interview guide. What we can see is how employers write, where that writing homogenizes, and where it leaves gaps candidates cannot fill in from the post alone.

They are editorial heuristics drawn from post text, not the result of a hiring-outcomes experiment.

The recommendations above are about how you write. The harder question is whether your interview process scores the same behaviours your post names, or a generic checklist from an older template.
